چکیده

هنگا‌می که اهداف و منافع کارمند از طریق ساختارهای رسمی یا غیررسمی سازمان تأمین نمی‌شود و به این نتیجه می‌رسد که کار او در آن سازمان قابل انجام نیست، تلاش می‌کند با ایجاد جنجال توجه مدیران ارشد و سایر ذی‌نفعان سازمان را به خود جلب کند. هدف این پژوهش دستیابی به نظریه‌ای د خصوص شناسایی دلایل‌ جنجال‌آفرینی کارکنان سازمانی، راه‌کارهایی برای مدیریت آن، همچنین درک این پدیده در سازمان‌ها و تغییر در رفتارها انجام شده است. رهیافت پژوهش به صورت کیفی و استراتژی پژوهش مبتنی‌بر نظریه‌پردازی داده بنیاد است .جهت گردآوری اطلاعات پژوهش حاضر از مصاحبه نیمه‌ساختار یافته و برای تجزیه و تحلیل اطلاعات از روش استراوس و کوربین و مدل پارادایمی بهره گرفته شده است. نمونه‌گیری به روش نظری و هدفمند (قضاوتی و گلوله برفی) انجام شده است که بر مبنای آن تعداد 16 مصاحبه با کارکنان، مدیران، اعضاء هیأت علمی و خبرگان سازمانی دارای تجربه و دانش در مورد علت چنین رفتارهایی صورت گرفته است. تحلیل داده‌های حاصل از مصاحبه‌ها طی فرایند کد‌گذاری باز، محوری و انتخابی منجر به طراحی مدل نظریه جنجال سازمانی شده است. با استفاده از روش معادلات ساختاری مدل مورد تأیید قرار گرفت و مشخص شد که 10 عامل در پیدایش جنجال‌آفرینی کارکنان درسازمان دخالت دارند.

چکیده [English]

As the goals and interests of employees wont met and satisfied through formal or informal organization structures, and they concludes that their role in organization is not recognized, they attempt to create brawl, in order to attract senior managers attentetion. The purpose of this research is to achieve a theory in identifying cause of organizational employees brawl, strategies for its management and also better understanding of the circumstances in organization and behavior change. This is a qualitative research based on data theory strategy. Semi- structural interview were used to gather data and Strauss-Corbin method used to analyze the data. Theoretical sampling has been done in managers group, which 16 interview were held with managers, faculty members and organization experts, who were experienced and had adequate knowledge about cause of such behaviors. Result obtained from interviews has led to designing organizational brawl theory in management. The model has been verified using Structural equation modeling and it was found that ten factors involved in creation of brawl in the organization.
