طراحی و تبیین مدل گرایش کارکنان به رفتارهای انحرافی شغلی مبتنی بر تئوری حفاظت از منابع در صنعت بانکداری ایران

چکیده
هدف این پژوهش طراحی و تبیین مدل گرایش کارکنان به رفتارهای انحرافی شغلی مبتنی بر تئوری حفاظت از منابع در صنعت بانکداری ایران می‌باشد. رویکرد روش‌شناسی تحقیق آمیخته از نوع اکتشافی بوده است. از دو روش تحلیل مضمون و تحلیل مسیر بهره گرفته شد. جامعه آماری کیفی شامل خبرگان دانشگاهی و سازمانی و در بخش کمی کارکنان صنعت بانکداری با مرکزیت شهر اهواز است. جهت گردآوری داده‌های کیفی از مصاحبه‌ی نیمه-ساختاریافته با 12 نفر از خبرگان استفاده شد و برای داده‌های کمی از پرسشنامه‌ی محقق‌ساخته مبتنی بر یافته‌های بخش کیفی استفاده شد. در تحلیل داده‌های کیفی از کدگذاری بر اساس کدهای پایه، سازمان‌دهنده و فراگیر و به-منظور تحلیل داده‌های کمی از معادلات ساختاری در نرم‌افزار PLS 3 استفاده شد. یافته‌های تحلیل مضمون ناظر بر 443 کد اولیه مشترک، 96 کد پایه، 24 کد سازمان‌دهنده و 5 کد فراگیر بوده است. یافته‌های کمی مؤید این مطلب بود که سازه‌ی توسعه مکانیسم بازدارندگی DBs به واسطه‌ی اثرگذاری بر سازه‌های بسترسازی غیرمولد نظام بانکداری به‌طورمستقیم و سازه‌های ناسازگاری محتوایی ـ کنشی درون‌ساختاری و جهت‌گیری‌های غیرکارکردی رفتاری به-طورغیرمستقیم نسبت به سازه‌ی حمکرانی مقابله‌ای با DBs، متغیری تعیین‌کننده‌تری است. همچنین، سازه‌ی بسترسازی غیرمولد نظام بانکداری به عنوان سازه‌ای محوری و مرکزی در ارتباط با گرایش کارکنان به رفتارهای انحرافی درنظرگرفته می‌شود. بنابراین، برای مدیریت، کنترل و نظارت بر رفتارهای انحرافی کارکنان، می‌بایست بانک‌ها به سوی ایجاد و گسترش مکانیسم‌های بازدارندگی در درون ساختار سازمانی بانک‌ها با تمرکز بر کاهش بسترسازی‌های غیرمولد در محیط‌های شغلی بروند.

چکیده English

The purpose of this research is to design and explain the model of employees' tendency to work deviant behaviors based on the theory of resource protection in Iran's banking industry. The methodological approach of mixed research was exploratory. Two methods of theme analysis and path analysis were used. The qualitative statistical population includes academic and organizational experts and, in the quantitative part, employees of the banking industry, centered in Ahvaz city. In order to collect qualitative data, a semi-structured interview with 12 experts was used, and for quantitative data, a researcher-made questionnaire based on the findings of the qualitative section was used. In the analysis of qualitative data, coding based on basic, organizing and comprehensive codes was used, and in order to analyze quantitative data, structural equations were used in PLS 3 software. The findings of the theme analysis were based on 443 common primary codes, 96 basic codes, 24 organizing codes and 5 inclusive codes. Quantitative findings confirmed the fact that the structure of the development of DBs' deterrence mechanism is directly influenced by the non-productive foundation structures of the banking system and the structures of content-action incompatibility within the structure and non-functional orientations. Indirectly, a behavior is a more decisive variable than the cooperative structure of dealing with DBs. Also, the structure of the unproductive foundation of the banking system is considered as a central structure in relation to the tendency of employees to deviant behaviors.
