ارائه چارچوب توسعه هویت رهبری؛ پژوهشی با رویکرد هستی شناسی رئالیسم انتقادی

چکیده
یکی از بزرگترین چالش‌های پیش روی رهبران ، نیاز به توانمندسازی آنها برای سازگاری با محیط‌های پویا و متلاطم است، نتایج پژوهش‌ها حاکی از آن است که افراد با هویت رهبری توسعه یافته‌تر، امکان رشد و موفقیت بیشتری دارند. اما در مقام عمل، در سازمان‌ها عموما فرایند توسعه رهبران صرفا بر ایجاد مهارت‌ها و شایستگی‌های شخصی متمرکز شده است و اغلب از توسعه هویتی رهبر غفلت می‌شود. از سوی دیگر، پارادایم رئالیسم انتقادی ادعا می‌کند از طریق واکاوی لایه به لایه واقعیت، پرده از بخش‌های زیرین و نهفته پدیده‌ها بر می‌دارد و شناخت عمیقتر آنها را میسر می‌سازد، از این رو، پژوهش حاضر با هدف ارائه چارچوبی برای توسعه هویت رهبری مبتنی بر رویکرد رئالیسم انتقادی انجام گرفت. استراتژی پژوهش فراترکیب و ابزار گردآوری اطلاعات، متون و اسناد بودند. یافته‌های پژوهش زمینه ساز شناسایی 19 مفهوم و 4 مقوله برای توسعه هویت رهبری گردید. تحلیل اسناد و ادبیات موجود نشان داد که "عوامل، مکانیزم‌ها و ابزارهای تقویت و توسعه هویت رهبری" در بستر "زمینه و محیط تاثیرگذار بر توسعه هویت رهبری" و تحت تاثیر "سایر شرایط" منجر به " پیامدهایی" می‌گردد که تقویت و توسعه هویت رهبری را رقم خواهد زد.

چکیده English

One of the biggest challenges facing leaders is the need to empower them to adapt in the face of dynamic and turbulent environments. Research results indicate that individuals with a more developed leadership identity have greater potential for growth and success. However, in practice, in organizations, the process of developing leaders is generally focused solely on developing personal skills and competencies, and the development of the leader's identity is often neglected. On the other hand, the critical realism paradigm claims that by Multi-level Analysis of Reality, it reveals the underlying and hidden parts of phenomena and enables a deeper understanding of them. Therefore, the present study aimed to provide a framework for developing leadership identity based on the critical realism approach. The research strategy was meta-synthesis and the data collection tools were documents. The research findings led to the identification of 19 concepts and 4 themes for the development of leadership identity. The analysis of literature showed that "mechanisms and tools for developing leadership identity" in the context of "environment affecting the development of leadership identity" and under the influence of "other conditions" lead to "consequences" that It will develop leadership identity.
